But what could cause a prospective hire to fall off the face of the earth without a courtesy email or phone call?

According to Indeed.com, nearly 50% of all candidates ghost an employer by not replying to recruiters or hiring manager or simply not showing up for a scheduled interview. A smaller percentage, around 20%, do so further in the hiring process such as not showing up on their first day on the job or accepting an offer but failing to sign the paperwork. This plainly means that employers are being affected by ghosting throughout the entire hiring process. This ultimately puts employers in a very difficult situation of having to start from scratch suddenly when time isn’t on their side. But why is this happening in the first place?

It seems that the top reasons for candidates to ghost are not a real surprise. The majority, just over 50%, state that they just decided against the job, others ended up receiving another, better job offer and some even sited lack of salary or benefits being offered was the final straw causing them to walk away. But outside of ghosting being unprofessional and irresponsible to do, are there really any true consequences for the candidate? Surprisingly, over 90% of job seekers that Indeed surveyed stated that they didn’t really experience any kind of negative impact from ghosting in terms of them finding future opportunities. They are not having to answer for their actions and can simply move on to the next interview or opportunity. In addition, while ghosting appears to be prevalent among younger job seekers (between the ages of 18-34), ghosting seems to have penetrated all age groups and demographics.

While it may feel as if there is nothing employers can do when this occurs, this may not be the case. Ghosters have provided just a little insight into what may keep them from ghosting in the first place. According to Indeed’s survey, the majority of job seekers who ghosted an employer stated that they felt the hiring process took too long and that there wasn’t enough transparency regarding the job from the get go. These are both easy problems to remedy and both surround the same idea, communication is key! Keep your candidates continually up to date make sure you are being transparent and honest with them throughout the process. You may not be able to make everyone happy in this regard but every little bit will help!

While ghosting feels like it has become a norm in the hiring process in today’s professional landscape, it is the hope that the actions of these job seekers will eventually catch up to them. But in the meantime, all of you hiring managers and recruiters out there need to take care with each and every prospective hire. The job market is too competitive for candidate’s to wholeheartedly give you their undivided attention, but in order to keep their interest, you have to make communication your number one priority.

Think about this way; if you put forth the effort to apply for a position online and maybe even perform a follow-up call or email for a phone interview, you would expect the same level of participation from the hiring manager or recruiter, right? Check out these 7 simple steps that Indeed believes will help you and your team provide better candidate feedback and overall boost your company’s reputation among job seekers.

  1. Every candidate deserves feedback. This is not rocket science and means exactly what it says, if they take the time to show interest in your role, reciprocate and provide a little feedback.
  2. Start with the material. Always try and be clear and upfront with your job seekers, making sure they are aware of your hiring process. If there are multiple interviews or a waiting period involved, keep the candidates updated along the way.
  3. Offer ongoing insight. Give them specific industry stats regarding hiring. If you have an over abundance of applicants for a role, statistics will show that you obviously can’t hire everyone and unfortunately that may involve the candidate in question.
  4. Acknowledge the awkward. I think everyone will agree that the worse parts of hiring is having to A. let someone go or B. explain why are they are not qualified and will not be hired. However, in both instances, it will do much more good than harm if you are upfront and honest. Don’t beat around the bush, explain the situation, making sure they understand the reasons behind the decision even if it is as simple as they didn’t make the final cut.
  5. You’re never too busy. You will always have enough time to make a quick 30 sec – 1 minute phone call notifying a candidate that unfortunately, you went another route. Although, the conversation is short, this action is much more powerful than you think.
  6. Make it actionable. If you come across a candidate that may have just fallen short of being qualified, help them along the way. Provide constructive criticism and provide avenues in which they make be able to better their situation and resume. This could something as simple as improving their communication skills to taking some online courses.
  7. Practice what you preach. Try and remember the human side behind recruiting. You don’t always know the back story behind each of your candidates. What if they have been struggling for months to land a job to not only provide for themselves but to better their future. A simple act of treating others the way you would want to be treated, if you were in their position, will go a long way!

In the end, it is very simple to lose sight of the big picture when going through resume after resume. Behind every cover letter and application is a person who is simply trying to find work. However, the driver shortage still appears to be an issue. In fact, Census numbers are showing more truckers now that before the recession in 2007. Where is the disconnect?

“It’s not that the number of truck drivers has been in a constant decline. It’s just that it’s not growing enough to match up with what has been needed in demand, “ stated American Trucking Association’s Chief Economist Bob Costello. In fact the ATA believes that the trucking industry is still short 50,000 drivers.

For the trucking industry specifically, the issue may run a little deeper that just not having enough truckers to fill the available need. For instance, the driver shortage tends to mainly focus on a lack of long-haul or OTR drivers, not just any licensed driver. These types of position are historically more difficult to fill simply due to the idea of being away from home for longer periods of time. Enticing new drivers in the door where they may have to commit being away from home for a week or more at a time is a hard sell. In addition, the trucking industry faces additional obstacles such as federal laws that prohibit potential candidates between the age of 18 to 20 from driving Class 8 commercial motor vehicles across state lines, cutting into the already depleted talent pool available. The main problem here is that this removes the possibility of students looking at trucking as a long-term career right out of high school.

However, the Census Bureau has indicated that truckers who are under the age of 35 represent more women and minorities that those over the age of 55. With that said, even today over 90% of drivers are men. This simply means that the presence of more diversity in the industry in the younger generations is promising for the trucking industry in the long-run but as it sits today, the driver shortage is still more than prevalent. With online retailer giants like Amazon and Walmart constantly pushing for faster deliveries in a instant gratification society, the push for more logistic personnel will continue to be a struggle for distribution and logistics companies nationwide. As technology continues to improve, employers are going to begin looking at a prospective employee’s emotional intelligence to see how they fit within the team. Because emotional intelligence is hard to quantify, companies need to start looking at their teams differently. Instead of simply focusing on sales and numbers, look at how each employee works with other team members. If someone has lower sales numbers but appears to be the person that their peers turn to for advice or issues within the workplace, their worth may be more than what shows on paper. In these instances, your employees with high emotional intelligence could be the glue that holds the team together. In essence, these team members may be what keeps the team running smoothly through times of profitability and loss.

As the job market continues to tighten and the unemployment rate remains the lowest it has been in years, this trend is certainly continuing into the new year. As we march past the 1st quarter of 2019, companies need to continue to focus on employee retention and come to terms with how this affects their overall hiring strategy.

Is there really that big of a difference between retaining existing employees over searching, vetting and hiring a new candidate. Absolutely! In fact, according to Peoplekeep.com, the costs of employee turnover are continuing to increase, as much as 2.5 times an individual employee’s salary, depending on the role. This figure doesn’t even take into account “soft costs” such as lowered productivity and training costs.

So the question remains; how do you increase employee retention? Here are a few simple suggestions to keep in mind.

  • Retention should start before the hire: This simply means that employee retention should be something that your hiring staff focuses on from the very beginning; starting with recruiting and continuing through the entirety of the hiring process and beyond. You need to keep a clear and concise idea of what type of culture your company holds and make sure to focus on individuals who value the same type of working environment. Always hire with the intention of keeping that employee as a long term asset. Hiring a new employee knowing full well that they will not be a long-term solution is putting your company behind from the get go.
  • Always engage employees with opportunities to learn new things and for advancement. It’s human nature to want to strive for bigger and better things. No one wants to be stuck in a “dead end” job doing the exact same thing each and every day without the opportunity for additional responsibilities or even promotion within. The idea here is simple; continuously provide your employees with opportunities for growth and to further their education, even if that simply means becoming more knowledgeable about your company as a whole and how they can continue to be an important asset to you and your team.
  • Benefits are and always will be a huge selling point. This can be an excellent way for your organization to stand out from your competitors. This doesn’t necessarily just mean health benefits. A lot of companies are starting to allow more flexible scheduling so their employees can spend more time with their families. In addition, some companies are beginning to offer up to 18 weeks of parental leave for all of their employees. The idea is that by allowing employees to take time off to handle personal situations, the employer is provided reassurance that when the employee does return that they are able to put their full attention back on the job, rather than worrying about something going on at home. Other important and sought out benefits could include paid holidays, company outings, performance bonuses, etc.
  • Embrace technology. Especially in today’s society where it feels like there is a new technological advancement every single day; companies have no choice but to either embrace it or fall behind the curve. Everyone expects to be exposed to and have new technologies available at their fingertips. From the newest smart phone being launched to how AI will be integrated into their daily lives, employees want the best technology available to ensure that they are performing at their best at work and at home.
  • Turnover will happen so be prepared for it. Unfortunately, no matter how well your treat employees, life can get in the way. In circumstances where you are feeling lost after losing what you consider to be a rock star employee, you have to move on. Always try to have a succession plan for any and all of your higher level or hard to fill positions. Making sure that there are others within your company that can at least assist with the workload after the turnover takes place, can take a huge weight off of your shoulders. Also, remember that turnover can also be a blessing in disguise. You never want to hold on to employees that don’t want to be a part of your organization in the first place.

Companies need to start treating their employees as true assets and not individuals that can be easily replaced. If you’re providing an exceptional sales and customer service experience to your current clients, they will be much more inclined to spread the word and provide valuable FREE promotion on your behalf!

Simply put, as long as you are continuing to offer a valuable service or product to your current customers, clients, candidates, etc.; the availability of relevant leads through referrals will always be at your fingertips. What happens now?

Don’t get too discouraged or be hard on yourself. Unfortunately, although this type of behavior is frowned upon and can be considered to be in poor taste, recently ghosting an employer has become a part of the hiring landscape. It all started with candidates just not showing up for interviews and has since escalated into straight up not showing up for their first day of employment. Unfortunately, this new behavior can, in fact, hurt a company’s bottom line. With the cost of recruiting continually on the rise, what can an employer do if and when this happens to them?

  • Sit back, take a breath and look over the hiring process. Was there something within your hiring process that may have deterred the candidate? Was the candidate frustrated or anxious at any point or were they strung along for too long? While it can be easy and human nature to automatically place blame on the candidate, sometimes the underlying reason could fall back on the company itself. However, in such a tight job market, keep in mind that it could have come down to something as simple as they got a better offer.
  • Don’t stop recruiting: Even if you feel like you have a candidate lined up and ready to start, you should continuously keep recruiting. It is never a bad idea to have a few candidates within an arm’s reach should you need it. Also, it is highly likely that you interviewed and screened more than just one candidate. Take a look back at your previous applicants and see if there are any worth a second look before starting the process over.
  • Simply move on: In the event that you or your company is ghosted, you may never know the true reason as to why that individual never showed up. Taking solace in this, you have to keep the hiring process moving forward. Work on any kinks in on-boarding and improve the relationships that your Recruiters are building with the candidates. It is in these relationships that candidates will begin to feel vested with your company and less likely to vanish, without a trace.

It is rather unfortunate that ghosting is infiltrating the workplace and most likely a culture shift could be to blame. However, that doesn’t mean that your company can’t arm itself to better prepare and even prevent ghosting from occurring within your organization. Make the necessary changes, updates and improvements to your hiring process to secure a prospective employee’s faith in your company and how they fit into it.

In working with SilkRoad Technology and the Harris Poll, Careerbuilder surveyed 1,138 hiring Managers and 1,100 employees this past summer. The findings were quite enlightening.

Application Time: How important Is It?

  • The longer it takes for an applicant to fill out an application, the less likely they are to finish, not rocket science. In fact 19% of those surveyed stated that if the application is estimated to take longer than 10 minutes, they will not complete it.
  • It was also determined that whereas access to a mobile application would be easy and convenient, it is not necessarily a deal breaker if this isn’t an option for an applicant. Only 10% said they wouldn’t apply at all if a mobile app wasn’t available.

After the Application Is Submitted:

  • The #1 complaint from applicants is being left in the dark after an application is submitted. 48% of those surveyed sited this as their number one frustration. This was followed by length of application process and the application not parsing properly into the user’s profile.
  • 76% of employees stated that email is the preferred method for employers to follow up post-application. Even with the advent of new technology such as texting (only 18% preferred), email has consistently been the easiest and most preferred method.
  • Across the board (all genders and ages 79+%), whether it is through email, phone or text, employees want more communication at the beginning and through the entirety of the application process. Prospective employees not only expect to hear something within 1-2 weeks of submitting the application, but also expect a clear timeline from the company with which they applied.

After the Job Offer is Made:

  • On average, after an employee has received a job offer (and accepted the offer), over 50% will continue to look for other jobs while they are going through the pre-screening and background check process.
  • More importantly, 41% of employees stated that they are only willing to wait up to 10 days after an offer is made for these pre-screening processes to conclude. This number drops drastically to only 22% after the 10 day threshold.
  • According to the employers surveyed, a staggering 86% of them have had a candidate walk away after the offer had been made and accepted.

What Can Be Done? 

  • This is simple. Create an engaging and interactive on-boarding process. In fact, 72% of employees stated that if they have a positive on-boarding experience within the first 60 days, they will not only stay with the company but will actively refer friends or colleagues.
  • On-boarding doesn’t end once the employee is hired. Continual involvement and engagement during the first few months of an employee’s start is critical. Almost 1 in 5 employees stated they want some sort of feedback monthly or even more often during their first few months of employment. In addition, over half stated that the HR department should also touch base during their first year of employment.

What does this mean? Simply put, there are less workers today considering themselves in contingent or temporary positions overall. Even with all of the hype surrounding non-traditional work including freelancing, the results indicate that within the last 20 years, the US economy has remained largely unchanged in this regard. Ultimately, the report is finding that workers, although they may accept contingent or temporary work for the time being, would still prefer something long term.

Temporary Recruitment

It’s no secret that those in the workforce would prefer something with stability. It is, after all, simply human nature. However, there were also findings that indicate where the gig economy is still thriving. It appears that over half of the contingent workforce is likely to be under 25 years of age. This group of workers is also far more likely to be enrolled in school during this time. What does this tell you? It’s simple, the majority of the individuals currently partaking in the contingent workforce are doing so out of necessity, not necessarily desire. These contingent or temporary workers are using the gig economy as an ends to a means, but are still striving for that long-term, stable career.

Having stability in one’s career is not the only factor that today’s workforce is taking into consideration. Having access to employer-provided healthcare and retirement programs are proving to be extremely important to today’s job seekers. In fact, the study shows that only 35% of on call workers and 13% of temporary workers have access to any form of retirement plan. For those just entering the workforce, this may not be a big deal not but 10 years down the road, they may singing a different tune.

Long story short, with all of the hype surrounding the gig economy and freelancing, the bottom line remains the same; workers today are just as eager to find a long-term opportunity that can provide reassurance and stability as they were 20 years ago.
